Statement of the Problem Ciboney Resorts employs approximately fifteen hundred employees at its luxury resort in the beautiful island of Trinidad. The staff compliment consists of 1000 line teams, 270 supervisors and 130 managers. The company's operations is guided by a fairly stable management and supervisory workforce with the highest percentage of attrition occurring at the line employee level. It is also one of the most diverse workforce in the Ciboney Group with team members representing twenty nine (29) nationalities. This attrition profile has served as an indicator to the company that there is a great need to focus on employee engagement as a strategy to stem attrition. The resort in Eastern Caribbean is one of the key resorts that the company has with a similar attrition profile. During the assessment of the factors that lead to a higher attrition rate amongst the line staff level. the company recognized that the performance appraisal system that was being used, became a routine tasks for supervisors and managers with a very low engagement of the employees being reviewed. The framework required that employees' performance appraisal was conducted twice per year using the rating system. The rating factors used were 100% behavioral for line and supervisory levels with Key Performance Indicators (KPI) included for the management level. In addition to achieving a higher level of engagement between line employees and their leaders, the senior leadership at Ciboney also identified the need for greater efficiencies in the HR processes. The current functions were predominantly manual including the performance appraisal system. The Company recognized that in order to maintain their position in the market as a world leader and to continue to attract and retain the best employees, it was critical that digitization of processes be considered as a priority. The company identified the performance appraisal system as one of the areas to target strategically to enhance employee engagement and digitization. Based on this, Ciboney Resort took a corporate decision to digitize the performance appraisal system for all levels of employees group wide. Ciboney Resort decided to implement the transition from manual to digital performance appraisal across all the resorts in the group over the same time period. While this decision was important to achieve the strategic objectives, there were a number of flaws with the transition framework, including the change management approached utilized and also the length of time that was given for the transition. Purpose of the Study This study will seek to examine the approach used by Ciboney Resorts to transition from a manual to a digitized performance appraisal system and determine if the company achieved its strategic objectives to enhance employee engagement and digitization of the HR processes. The data collection method that will help to shape the conclusion and recommendations for this study, will be both qualitative and quantitative. The method will include the administering of a 150 surveys to all levels of employees broken down with 100, 25, 25 to line, supervisory and managers' levels respectively. Interviews will also be conducted with the employees across levels with some conducted groups settings. This approach is with a view of understanding the employees feelings and providing an opportunity to share their views and experiences with the manual and digitize systems.
