HR Challenge: Choosing the Right Candidate (Internal and External) Consider and analyze some possible course of action that you can use to address issues within your organization. Explains how and why each action is performed. If you do not perform a particular action, explain why. This assessment considers how to assess the effectiveness of candidates inside and outside the company for the position you are hiring. There are many views on these two choice areas, detailing the possible outcomes for the organization. Organization staff, managers, and other stakeholders recognize the value of supporting promotion from within. It saves resources in training, reinforces current employee commitment, and offers the powerful promise of a longterm professional future for those working in the organization. However, organizations with a majority of longterm employees often suffer from a groupthink condition that can do great harm. From the NASA Space Shuttle Columbia disaster in 2002 to the banking failure of 2008, groupthink has the ability to set organizations on a destructive path. One of the outcomes of groupthink is an organizational failure. The other consequence is the tendency to become insular, which comes from hiring and promoting people who think more alike than different. Anyone involved in accreditation can tell you that accrediting agencies, whether they are government or private, strongly discourage hiring a school`s own graduates. Accrediting agencies allow only a very small percentage of homegrown faculty members in any school. One of the things they are trying to encourage is the diversity of thought and professional background. These are essential components of organizational success; their absence can do a great deal of damage in organizational decisionmaking as well as product development. Every individual position that becomes vacant or is new to the organization must be evaluated to determine whether it should be advertised internally only or both internally and externally. Assessment Introduction Scenario For this assessment, imagine that you are the Vice President of Human Resources (VP of HR) for CapraTek. The Western sales division has had more turnover than any other part of the company. Since 2010, there have been six different sets of directors and deputy directors for the organization. In three years, the Western sales division has lost 80% of its clients. The other sales division has only lost 2% of its clients. Corporate-level marketing science offices were heavily involved in redesigning more complex product development and sales processes. It also makes it more difficult for customers to qualify for loans. These actions have been presented as quality efforts, but with poor results. Over time, these conditions have led to higher prices than all competitors. The organization's products are of excellent quality, but some products are overworked and the taste can be too specific. Aside from the low morale, the level of turnover at the senior ranks of the division has done harm to employees at all levels of the division. Frontline sales professionals, supervisors, support staff, support leaders, middle managers, and stakeholders are confused about quality standards and approval stages. The CapraTek CEO and COO have consistently selected sales directors and deputy directors from outside the organization, but all were soon terminated for poor performance. The next set of directors was selected internally from the sales professionals, and they were terminated after about 18 months. Additionally, the job description for this position has been studied and refined multiple times; this is not the issue or answer for this assessment. Your challenge As a VP of HR, consider the following actions: Please explain if you want to take this action. If you do this, please explain how and why. If you do not perform this action, please explain why. Measures to consider Obtaining consulting services: Seek consulting services from a specialized hiring company that will replace the human resources staff of the hiring company. Private companies search for candidates and conduct pre-assessment and interviews before the final candidate is presented to the company. Explain why this is a good decision. Internal recruitment: Continue to recruit candidates from within your organization using the current process of choice for HR, CEO, and COO. Justify your decision based on evidence. Conducting an internal investigation: Within CapraTek, we will conduct a thorough internal investigation of the positions of directors and vice directors held by human resources and create a solid list of candidates to consider. Please explain why or why you do not choose this course of action. Scoring procedure Analyze how and why each action is performed, or explain why you are not performing a particular action. All three measures to consider need to be addressed. In addition to the recommendations, add the following: Analyze the options available to address employee turnover, product development and sales processes, rising product prices, and company morale issues. Weigh the strengths and weaknesses of each action. Decide whether to take each action. Describes how to execute the available options. Here is a brief description of the steps you take to perform the action you want to perform. Justifies the decision to take action. Please explain the main factors that influenced your decision. Add material from your bibliography to support your conclusions.
