The situation or issue that prompted me to search the literature is the lack of upper management minority leadership Even with today's technological advancements, industry leaders have tried to progress in dealing with diversity and inclusion. Many companies have made efforts to address the issue of diversity in their workforce, whether it be hiring a diversity lead or making their diversity numbers public. Particularly, in the technology space, which consistently comes under fire for having some of the lowest minority representation statistics, companies have shown little improvement (Brodock & Massam, 2016). The FinTech is another historically monochromatic one, with 69% of boards made up of all men and only 17% women (Brodock & Massam, 2016).
Although researchers have investigated this issue, the topic has not been explored in this way: We see is that there is still a issue in leadership and how gender and diversity is addressed. There have been diversity incentives in recent years but there is no real evidence that these incentives have been working for the betterment of actual diversity in the workplace (Brodock & Massam, 2016).
The specific research problem that will be addressed through this study is To understand why there is a lack of minority leadership, even though corporations have stated that they have made significant progress in these diversity incentives.
The purpose of this Mixed Method study is to is to understand how Social Dominance Theory, Anti-egalitarianism, and Social Construction theorymay play a big role on why there is a lack of minority leadership in upper management. Using interviews and surveys as a research instrument, this mixed methods study explores how leaders in the industry adhere to their diversity practices and what qualifications are they using to promote employees to upper management roles. We will try to look at a sample size of 20 professionals in the industry off which 10 are minority leaders and 10 of which are minorities ascending the corporate ladder.
The theories and/or concepts that ground this study include The conceptual framework for this study on the views of leadership and how it affects minorities and diversity are the Social Dominance Theory, the Anti-egalitarianism, andThe Social Construction theory. The Social Dominance Theory posits that groups have different levels of social hierarchy and that members will use whatever means necessary to maintain their position within that hierarchy (Wilson, 2017). Anti-egalitarianism is the belief that some people are inherently better than others and that these people should have more power and resources. Inequality is the unequal distribution of power, resources, and opportunities (Berry, 2022) The Social Construction theory, according toEinola and Alvesson (2021),proposes that human behavior shapes how we view the world. The general idea is that human behavior is a product of its social, political, economic, and cultural context. This theory would look at how leadership is socially constructed over time and how these constructions have changed.
The logical connections between the framework presented and the nature of my study include Social Dominance theory is relevant to the research question because it explains how leadership can use this theory to maintain, increase, or decrease diversity incentives and gender roles in the workplace.Anti-egalitarianism creates hierarchy which makes an environment where people are judged and ranked based on superficial characteristics like race and gender. This can lead to discrimination and exclusion. This can make it difficult for marginalized groups to access the same opportunities as the majority. TheSocial Construction theory looks at human behavior and how it could possibly effect how management hires and promotes personal.Theories and concepts from Social Dominance Theory, anti- egalitarianism, andSocial Construction theory can help to explain the problem of diversity and gender roles in the workplace. They can also help to guide the study approach and research questions.
