Superficial change often involves short-term modifications that might only affect the surface level of an organization, such as changes in personnel or the introduction of new technology. On the other hand, embedded sustaining change refers to deep-rooted, long-lasting changes that transform the organization's culture, strategies, structures, and operations. Kotter's 8-Step Process for Leading Change is a widely recognized model for successfully implementing and sustaining change (Kotter, 1995).

The successful transformation of IBM in the early 1990s under the leadership of Louis Gerstner is a prime example of embedding sustainable change (Garvin, 2002). Facing a crisis, Gerstner implemented strategic shifts to transform IBM from a product-centric company to a service-oriented company. This change was not just superficial; Gerstner restructured the company, revamped the corporate culture, redefined IBM's mission and vision, and shifted the company's strategic focus. These changes, which closely align with Kotter's model, helped IBM regain its leadership position in the industry.

When a change is pt in place it is easy for people to get away with not completing it task or pencil whipping it when it is not a standard practice. There are six ways to help overcoming resistance to change and making it structural within the company. Communicate the need for change, getpeople involved early, understand the reason for resistance, create opportunities for smaller scale meaningful change, provide support, be flexible. These factors help the people implementing the change but also those experiencing the change.

A change I am familiar with is another local manufacturer in the area is doing layoffs for their entire weekend shift, they started communicating this dissolving shift in early June and said the last day the shift will be active is 7/31, so they started communicating to employees early on that their shift would be ending so they had time to look for other jobs or bid for new positions on different shifts if they were open.
