Mike is the CEO of ABC, a car manufacturing factory located in Windsor, Ontario, with over 250 employees. A few months ago, ABC needed to hire a new financial manager and given the importance of this position, Mike decided to be fully involved in the recruitment and selection of the right candidate for that role.
Interestingly, Mike is familiar with the Type and Temperament theories of personality and therefore he was looking for someone with an SJ temperament for this job. Since this is a job that needs a great degree of attention to details and procedures, he mentioned that an SJ individual would perform very well in that role.
Mike was successful in finding a candidate with an SJ temperament for the job. Her name is Sally, with a graduate degree from one of the top universities in the world, the Cornell University. Sally has won lots of academic awards and has been a researcher for 8 years before joining ABC. She mentioned in her selection interview that she was so excited to see how she could actually implement all her knowledge in a real-world organization, as opposed to just doing research in academia. Mike believed that Sallys passion and experience was what they really needed in ABC.
Sally started pretty well and her motivation for work was great for the first few months. However, after a while, Mike realized that the amount of effort Sally put into her work had declined dramatically. Sometimes she was late to work, and every once in a while she called in sick. She didnt show the same excitement for work as much as she did when she first joined ABC. Her performance had also suffered to some degree.
Mike has been thinking what he can do to motivate Sally again. Mike is confident that the amount of salary and bonuses he gives Sally is higher than any other similar organization in Windsor. He believes that in such a male dominated industry Sally should be happy to receive a salary almost as high as other male employees who do the same job at ABC.
Mike has offered Sally a private office on the third floor so she can focus on her work without being bothered by all the noise in the open-plan office on the second floor. So, he is sure that work distractions or interpersonal conflicts with others wouldnt be the cause of her low performance.
Mike knows that he should not put too much pressure on Sally and therefore tries his best not to micromanage her. It is always up to Sally to decide when she wants to complete her tasks. The only thing Mike would say to Sally is you know what is required of you.just do your best. This level of freedom is rarely found in any other workplace, Mike says.
Initially, Mike thought that probably the type of job Sally does is a little boring. So he included a variety of duties and tasks in Sallys job so she did not feel restricted to just a narrow set of duties. However, once he saw the initial signs of change in Sallys motivation he started to reduce Sallys workload and gave her much simpler tasks.
Two months ago, Mike introduced Sally as the employee of the month despite her poor performance to encourage her to put more effort into her work. He gave her a generous gift card for Koryo Korean BBQ at Devonshire mall. Mike said since Sally is Asian she would probably love to eat there, and would appreciate how thoughtful Mike was in choosing the right gift for her.
Mike is planning to give Sally the title of Director. He thinks that since Sally is already an accomplished person she expects to have more power in the organization. She will for sure appreciate this promotion and this may be a game changer for her.
Last year, Mike obtained a certificate in work motivation from the University of Ottawa and learned about the Maslows theory and the importance of employee need satisfaction on the job. He knows that employees more basic needs such as physiological and safety needs should be satisfied first so they can move towards self-actualization. He is planning to equip all offices with advanced electronic locks to enhance employees feeling of security so they dont worry about their personal stuff when they are not at work. He has also placed fire extinguishers in all rooms and corridors to enhance the feeling of safety in employees.
Mike cannot wait until the end of this year so in the annual performance appraisal session he can give more detailed feedback to Sally about her performance. Probably in that session he will figure out if there are other issues that need to be addressed. He is willing to make any other necessary changes to Sallys job depending on what he finds out in that meeting.
