Wiri Wrought Iron a sheet metal and engineering fabrication company, was founded by two brothers who are the co-owners of the company. The company specialises in fabricating from most metals and customizes products to their customers' requirements. The company has been growing steadily for the past ten years. However in the last few months, the two brothers have noticed a change in the culture of the organisation, a noticeable lack of motivation from some of the more long-term employees and a high turnover of employees who work the afternoon shift. In addition, productivity for the last quarter fell for the first time since the company was founded in 2010. Wiri Wrought Iron Company has a large factory with 45 production line specialists on site, two sales representatives and five office staff members. There are two owners and a workshop management team of a Workshop Manager, Shift Supervisor and Afternoon Shift Foreman. The chain of command is the Afternoon Shift workers report to the Afternoon Shift Foreman who reports to the Shift Supervisor. The morning shift workers report to the Shift Supervisor. The Shift Supervisor reports to the Workshop Manager. The flow of communication is mostly downward from the owners to Workshop Manager to the Shift Supervisor to the Afternoon Shift Foreman The two brothers have always prided themselves on the company's positive organisational & 7 0 B. 6 2 3 4 P T U W E R K K G H . The positive culture could be attributed to the rewards that are available to all employees. Firstly, all employees who meet the basic requirements of their contract are offered a quarterly profit share. Secondly the owners arrange a social event every Friday, "Friday Beers", and provide free food and beer on Friday afternoons. The morning shift workers enjoy the Friday Beers at 3.00 pm (1500) when the shift finishes and are joined by other employees from the organisation. However, the afternoon shift workers are not able to join in and have their Friday Beers at midnight (2400) when they finish the shift. While newer workers are motivated by the rewards offered by the company, the Afternoon Shift Foreman often overhears his long-term workers complain that they feel excluded from the afternoon social gathering on Fridays at 3.00pm. Many of them just want to head home at midnight when they finish the shift on Friday nights. The Workshop Manager has responsibility for the operation of the factory. The factory operates two shifts each day, five days a week as follows: The Morning Shift, 6.00 - 1500 has 30 workers and is supervised by the Shift Supervisor The Afternoon Shift, 1500 - 2400 has 15 workers and is supervised by the Afternoon Shift Foreman Tasks are downloaded from the company's production software each morning. It is then the responsibility of the Shift Supervisor to complete the allocated jobs and achieve high levels of production. This would be efficient but it is an almost daily occurrence that new jobs come in at the last minute from wealthier customers and are then added on to the schedule. These new jobs always take priority over the already allocated jobs on the list and the owners personally call a meeting with Shift Supervisor to arrange this new order of the schedule. At the end of the morning shift, the Workshop Supervisor meets to pass on the jobs which have been allocated to the Afternoon Shift Foreman The Workshop Manager is not present at these meetings The Afternoon Shift Foreman finds his position difficult and frustrating because he frequently begins his shift with the jobs that have been left over from the morning shift in addition to the jobs he has been allocated to supervise. He has fewer workers in the afternoon shift. Also, the Afternoon Shift Foreman has started to notice that he receives the more complicated and difficult jobs which frustrates his workers and results in job dissatisfaction. With no one to consult if the measurements on drawings are unclear, he experiences high levels of stress and his very aware that the task allocation is unequal in the handover from morning shift to the afternoon shift.
